Résumé
Cette étude examine les relations entre les caractéristiques des régimes collectifs de rémunération variable à court terme (soit des régimes qui octroient une prime aux employés en fonction du rendement), la justice organisationnelle et l’engagement organisationnel. Son intérêt pratique repose sur l’idée que les régimes de rémunération variable sont instaurés pour fidéliser les employés. À partir d’une revue de la littérature, quatre caractéristiques des régimes collectifs de rémunération variable sont identifiées : 1) le lien d’instrumentalité perçu (perception d’un lien entre le rendement et la rémunération); 2) la prime versée (le montant versé à l’employé dans le cadre du régime); 3) l’intensité de la communication organisationnelle (les sources d’information mises à la disposition des employés); et 4) les communications du supérieur immédiat relativement au régime de rémunération. Notre hypothèse centrale est que ces caractéristiques sont liées à l’engagement affectif et de continuité des employés par l’entremise de quatre dimensions de justice organisationnelle, soit la justice distributive, la justice procédurale, la justice informationnelle et la justice interpersonnelle.
À partir d’un échantillon de 313 répondants appartenant à trois ordres professionnels, des analyses d’équations structurelles révèlent que la justice procédurale médiatise la relation entre 1) l’intensité de la communication organisationnelle et la communication du supérieur et 2) l’engagement de continuité. De même, la justice informationnelle médiatise la relation entre 1) l’intensité de la communication organisationnelle et la communication du supérieur et 2) l’engagement affectif. Enfin, la justice interpersonnelle médiatise la relation entre la communication du supérieur et l’engagement de continuité. Cette étude montre que la communication par l’organisation et le supérieur immédiat quant aux règles régissant le fonctionnement des régimes collectifs de rémunération variable constituent la pierre angulaire de la perception de justice (procédurale, informationnelle et interpersonnelle) par les employés, ce qui indirectement stimule leur engagement affectif et de continuité.

Summary
This study examined the relationships among characteristics of short-term collective incentive plans (i.e., incentive plans that offer performance-based bonuses to employees), organizational justice, and organizational commitment. Based on a literature review, four characteristics of collective incentive plans were identified : 1) perceived instrumentality (perception of a link between performance and pay); 2) bonus paid (the amount paid to employees in the context of the plan); 3) the intensity of organizational communication (sources of information provided to employees); and 4) communication by the supervisor concerning the incentive plan. Our central hypothesis was that these characteristics would relate to employees’ affective and continuance commitment through four dimensions of organizational justice, namely distributive, procedural, informational and interpersonal justice.
Based on a sample of 313 members of three professional associations, structural equations model analyses revealed that the intensity of organizational communication about the incentive plan was indirectly related to continuance commitment through procedural justice and to affective commitment through informational justice. Similarly, communication by the supervisor about the incentive plan was indirectly related to affective commitment through informational justice and to continuance commitment through procedural justice. Finally, communication by the supervisor was also indirectly related to continuance commitment through interpersonal justice. This study shows that organizational and supervisory communication about the rules and workings of incentive plans plays a critical role in shaping employees’ perceptions of justice (namely procedural, informational and interpersonal justice), which indirectly influences affective and continuance commitment.

Resumen
Este estudio examina las relaciones entre las características de los regímenes colectivos de remuneración variable a corto plazo (es decir, los regímenes que conceden una prima a los empleados en función del rendimiento), la justicia organizacional y el compromiso organizacional. Su interés práctico reposa en la idea que los regímenes de remuneración variable son instaurados para fidelizar los empleados. A partir de una revisión de la literatura, se identifican cuatro características de los regímenes colectivos de remuneración variable: 1) el vínculo de instrumentación percibida (percepción de un vínculo entre el rendimiento y la remuneración); 2) la prima acordada (el monto pagado al empleado en el marco del régimen); 3) la intensidad de la comunicación organizacional (las fuentes de información puestas a disposición de los empleados); y 4) las comunicaciones del superior inmediato respecto al régimen de remuneración. Nuestra hipótesis central es que esas características están vinculadas al compromiso afectivo y de continuidad de los empleados por intermedio de cuatro dimensiones de justicia organizacional, esto es, la justicia distributiva, la justicia procedural, la justicia informacional y la justicia interpersonal.
A partir de una muestra de 313 participantes provenientes de tres colegios profesionales, los análisis de ecuaciones estructurales revelan que la justicia procedural actúa como mediador en la relación entre 1) la intensidad de la comunicación organizacional y la comunicación del superior y 2) el compromiso de continuidad. Así mismo, la justicia informacional actúa como mediador en la relación entre 1) la intensidad de la comunicación organizacional y la comunicación del superior y 2) el compromiso afectivo. Finalmente, la justicia interpersonal actúa como mediador en la relación entre la comunicación del superior y el compromiso de continuidad. Este estudio muestra que la comunicación de la organización y del superior inmediato respecto a las reglas que rigen el funcionamiento de los regímenes colectivos de remuneración variable constituyen la piedra angular de la percepción de justicia (procedural, informacional e interpersonal) de parte de los empleados, lo que indirectamente estimula su respectivo compromiso afectivo y de continuidad.
